A clear picture of progress and persistent gaps, which should prompt conversations at every level, from firm leadership to emerging professionals. The Gender Pay Gap Is Shrinking\u2014But Not Gone<\/span><\/h3>\n<p id=\"ember1138\" class=\"ember-view reader-text-block__paragraph\"><span style=\"font-family: verdana, geneva, sans-serif;\">Female professionals saw an impressive <strong>33% increase in average salary since our 2022 salary survey<\/strong>, compared to <strong>23% for men<\/strong>. The average gap now sits just under <strong>8%<\/strong>.<\/span><\/p>\n<p id=\"ember1139\" class=\"ember-view reader-text-block__paragraph\"><span style=\"font-family: verdana, geneva, sans-serif;\">But here\u2019s the catch: in senior and ownership roles, men still dominate both in representation and in earnings. <strong>Male principals<\/strong>, for example, earn over <strong>$40,000 more<\/strong> on average than their female counterparts.<\/span><\/p>\n<p id=\"ember1140\" class=\"ember-view reader-text-block__paragraph\"><span style=\"font-family: verdana, geneva, sans-serif;\"><strong>What this means:<\/strong> Compensation equity is improving, but real progress depends on equal access to leadership roles. The graph below compares the representation between males and females across job titles. Culture and Flexibility Now Outrank Compensation<\/span><\/h3>\n<p id=\"ember1143\" class=\"ember-view reader-text-block__paragraph\"><span style=\"font-family: verdana, geneva, sans-serif;\">When asked what matters most in a job, <strong>72% ranked Working Environment &amp; Culture as their top priority<\/strong>, beating out Earning Potential (56%).<\/span><\/p>\n<p id=\"ember1144\" class=\"ember-view reader-text-block__paragraph\"><span style=\"font-family: verdana, geneva, sans-serif;\">And compared to 2022, <strong>flexibility, vacation time, and commute<\/strong> have grown significantly in importance, especially for mid-career professionals.<\/span><\/p>\n<p id=\"ember1145\" class=\"ember-view reader-text-block__paragraph\"><span style=\"font-family: verdana, geneva, sans-serif;\"><strong>What this means:<\/strong> Firms focused solely on pay and projects may struggle to retain talent in today\u2019s evolving workplace. A firm\u2019s employer brand is a driving factor for not only retaining talent but also being the deciding factor for a top candidate who is weighing the options between competing offers.<\/span><\/p>\n<h3 id=\"ember1146\" class=\"ember-view reader-text-block__heading-3\"><span style=\"font-family: verdana, geneva, sans-serif;\">3. Performance Pay Is Rising\u2014But Access Isn\u2019t Equal<\/span><\/h3>\n<p id=\"ember1147\" class=\"ember-view reader-text-block__paragraph\"><span style=\"font-family: verdana, geneva, sans-serif;\">While senior roles like Partner and Principal earn performance bonuses of <strong>$60K\u2013$75K<\/strong>, most intermediate and junior staff report annual bonuses under <strong>$5,000<\/strong>. And only <strong>30\u201346%<\/strong> of respondents say their firms offer <strong>RRSP matching<\/strong>.<\/span><\/p>\n<p id=\"ember1148\" class=\"ember-view reader-text-block__paragraph\"><span style=\"font-family: verdana, geneva, sans-serif;\"><strong>What this means:<\/strong> Total compensation remains concentrated at the top, leaving younger professionals with fewer financial incentives to stay and grow. As an industry, if we want to continue to grow and attract the next generation of talent to start their careers in architecture and design, we need to make a clear effort to incentivize intermediate and junior talent. Architects Are Working Long Weeks\u2014For Less in Some Regions<\/span><\/h3>\n<p id=\"ember1151\" class=\"ember-view reader-text-block__paragraph\"><span style=\"font-family: verdana, geneva, sans-serif;\">Nationally, the average workweek ranges from <strong>38 to 45 hours<\/strong>, with <strong>mid-level professionals logging the most time<\/strong>. Yet regional pay varies sharply. For example:<\/span><\/p>\n<ul>\n<li><span style=\"font-family: verdana, geneva, sans-serif;\"><strong>Intermediate Architects<\/strong> earn $99K in Alberta vs. $77K in Quebec &amp; the Maritimes.<\/span><\/li>\n<li><span style=\"font-family: verdana, geneva, sans-serif;\"><strong>Architectural Technologists<\/strong> average $83K in BC but just $60K in Quebec &amp; the Maritimes.<\/span><\/li>\n<\/ul>\n<p id=\"ember1153\" class=\"ember-view reader-text-block__paragraph\"><span style=\"font-family: verdana, geneva, sans-serif;\"><strong>What this means:<\/strong> Geography still plays a major role in earnings, and not always in proportion to effort.
